Rahbariyat bilan suhbatlar, tushuntirishlar va tavsiyalar yangi a’zoni tashkilotda olib qolishga va uning tashkiliy muhitga moslashishiga ko‘maklashuvchi vositalar hisoblanadi. Bu yangi xodimga ishonch beradi, umidsizlik va keraksizlik hissini kamaytirib, undagi ushbu tashkilot ishlariga daxldorlik hissini oshiradi.
Inson tashkilotga kirishining qulay jarayoni unda ish uchun mas’uliyat hissi va tashkilotga nisbatan ichki majburiyatlar paydo bo‘lishiga olib keladi. Yangi xodimga dastlabki bosqichda mablag‘ va vaqt sarflash uni tarbiyalashning muhim sharti hisoblanadi. Mazkur holatda xodimda tashkilot unga ko‘p narsa sarflayotganligini va u bularni tashkilotga qaytarishi lozimligini his qilish paydo bo‘ladi.
Yana shuni hisobga olish lozimki, tashkilotning yangi a’zosi tomonidan faqat ushbu tashkilot qadriyatlari tizimida izohlanishi mumkin bo‘lgan harakatlarning amalga oshirilishi unda tashkilot oldidagi mas’uliyat hissini tarbiyalashga yordam beradi.
Agar tashkilotning yangi a’zolari tashkilotni rivojlantirish loyihalarini muhokama qilishga jalb etilsa, ularda tashkilot oldidagi mas’uliyat hissi rivojlanadi. Bu mazkur qarorlarning amalga oshirilishi va tashkilotning faoliyat ko‘rsatishi uchun mas’uliyat hissini hosil qilishga yordam beradi.
Bunda inson tashkilotning to‘liq huquqli a’zolari safiga o‘tishi u tashkilotga kirishi jarayonining yakuniy bosqichi hisoblanadi. Ushbu bosqich tashkilotning yangi a’zosi uning me’yorlari va qadriyatlarini aniq o‘zlashtirgan taqdirda amalga oshirilishi mumkin. Tashkilot uni o‘zining to‘liq huquqli a’zosiga aylantiradi.
Jarayonning oshkoralik darajasi va shaklidan qat’i nazar o‘tish shunday tarzda amalga oshirilishi kerakki, xodim o‘zining tashkilot tomonidan uzil-kesil qabul qilinganligini va uning to‘liq huquqli a’zosiga aylanganligini aniq his qilsin.
Bunda insonning tashkilotga kirishi, uning tashkiliy muhitga moslashishi ko‘p jihatdan inson tashkilotning me’yorlari va qadriyatlarini qanchalik o‘zlashtirib, qabul qilganligiga bog‘liq bo‘ladi.
Me’yorlar va qadriyatlarning qabul qilinishi insonning tashkilotga kirishiga qanchalik ta’sir ko‘rsatishiga umumiy baho berish uchun nafaqat u tashkilotning me’yorlari va qadriyatlarini qanchalik to‘liq o‘zlashtirganligini, balki ushbu me’yorlar va qadriyatlardan qaysilari mazkur inson tomonidan qabul qilinganligini, qaysilari qabul qilinmaganligini ham bilish zarur.
Tashkilotning me’yorlari va qadriyatlarini ikkita guruhga bo‘lish mumkin: tashkilot a’zolari tomonidan qabul qilinishi zarur bo‘lgan va qabul qilinishi shart bo‘lmagan me’yorlar va qadriyatlar.
Bunda tashkilotning yangi a’zosi tomonidan qanaqa me’yorlar va qadriyatlar qabul qilinganligiga qarab moslashishning to‘rtta xili ajratilishi mumkin:
• konformizm (murosasozlik, barcha me’yorlar va qadriyatlar qabul qilinadi);
• inkor etish (ularning hech qaysisi qabul qilinmaydi);
• mimikriya (asosiy me’yorlar va qadriyatlar qabul qilinmasdan, balki asosiy me’yorlar va qadriyatlarning inkor etilishini niqoblovchi qabul qilinishi shart bo‘lmagan me’yorlar va qadriyatlar qabul qilinadi);
• moslashtiruvchi individualizm (faqatgina majburiy me’yorlar va qadriyatlar qabul qilinadi).
Inson tomonidan tashkilot me’yorlari va qadriyatlari qabul qilinishining birinchi va uchinchi xili uning tashkilotga moslashishi ehtimolini yo‘qqa chiqarib, ixtiloflar kelib chiqishiga va aloqalarning yo‘qolishiga olib keladi. Ikkinchi va uchinchi xillar esa turli natijalarni bersa-da, insonga tashkilotga kirish imkonini beradi.
Ijodkorlik, mustaqillik va axloqning o‘ziga xosligi talab etilmaydigan byurokratik tashkilotlarga uning barcha me’yor va qadriyatlarini o‘zlashtiruvchi inson tezda qabul qilinishi mumkin.
Tadbirkorlik va ijodiy tashkilotlarda moslashish individualizmi eng yaxshi hisoblanadi.
